化干戈为玉帛:真诚型领导促进冲突情境下的员工合作行为

The research shows that to guide employees to cope with organizational conflicts requires developing the authentic working style of leaders and the fair atmosphere of the organizational environment. 自恋型领导对员工偏差行为的影响:道义公平与环境不确定性的作用

Through the three-stage questionnaire,we examine the relationship between narcissistic leadership and employee deviant behaviors, the mediating role of deontic justice and the moderating role of environmental uncertainty.The results show that: 1) Narcissistic leadership has a significant positive impact on employee deviant behaviors and deontic justice plays a partial mediating role between them; 2)environmental uncertainty negatively moderates the relationship between narcissistic leadership and deontic justice.Narcissistic leadership will make employees perceive lower deontic justice in low uncertainty environment than in high uncertainty environment; China’s current legal system which regulates the land destruction behavior in exploiting mineral resources upholds a kind of system concept and path called “regulation mode,” which is reflected in the idea dominated by executive power to allocate land use right needed by exercising mining rights, and in the main means of administrative supervision to resolve the land destruction caused by the exploitation of mineral resources. The system operation under the regulation mode will produce many problems. It will lead to the failure of current system regulating the environmental risks caused by exploiting shale gas. Meanwhile, it is difficult to fully protect and relief the land interests of many types of rights holders on the mining area land. In order to solve the plight of current system, the key is to achieve the updating from the regulation mode to the interaction mode from the levels of system type and system content, and more application to Tort Law to address the land destruction disputesin the exercise of mining rights. The prevention and control need to be built from the following aspects: criminal penalty, administrative supervision, and industry self-regulation. The author thereby gives four suggestions, namely improving the laws and regulations, enhancing the cooperation, setting up the perfect credit system, and joint participation of the public. We need to expand our vision, study the old and new documents again with an attitude of seeking “discovery” and “novelty.” We need to pursue the accurate study deliberately, seek the complicated information of the critical periods in history with the uttermost efforts. The way of “discovery” focuses on stressing the overall historical viewpoint so as to avoid limitinghistorystudy toonly one field. We need to promote the combination of wartime finance of inter-provincial supporting allocation and the non-finance affairs, insisting on the idea that “people is the most dynamic factor” and the links of the long-term, mid-term, and short-term incidents. This study focuses on the effect of reform of wartime finance in Late Qing Dynasty, assesses the influence of the agents responsible for the reform, and inspects the coordination and combination of the wartime financial resources and so on. The study conducts the research of political system history with the theory of “history discovery” and focuses on special structure of the system reform and its own characteristics, so as to identify the special mode of the operation of the whole institution.
